How do I do pixeled gradient / effect like this?

This looks remarkably like someone is using a file containing the background (IE in this case a layer with a picture of the pixels on it) and then using a clipping mask to clip the text to the background. I a at work at t moments cant post examples but look up tutorials on using the clipping mask

Just to add to Johns explanation.

You have three layers.

A background (bottom layer)

A text layer for the letter W (middle layer)
Doesn't matter what color it is.

And then the layer you wish to appear inside the letter W. (Top layer)
In this case I just used a green polygon texture I found with a Google image search.

Now I just select/highlight the polygon texture layer and right click in the body of the layer.
A menu will pop up and then select "create clipping mask".

This clips the texture layer to the text layer resulting in this......
